Organizations are commonly structured hierarchically, with leadership positioned at the top and staff levels stratified below. This model, characterized by a clear chain of command, is prevalent in larger organizations and aligns with the principle of division of labor. Such a structure ensures defined roles and responsibilities, simplifying management and coordination. It also supports efficient decision-making, as leaders with a broader organizational view make strategic decisions, and fosters accountability and organizational order. In culturally diverse organizations, the hierarchy tends to mirror society - One can predict on the basis of a person’s skin color and where they fall they. Women, BIPOC, and under educated people tend fall on the lower end of the spectrum due to economic, educational, and social mobility inequities. The hierarchy is reproduced in the workplace. Culturally and racially diverse organizations tend to have more white Americans in decision making and leadership roles even when they represent a much smaller percentage of the workforce. Workers further reproduce the hierarchy when they perpetrate microinequities and microaggressions. Interrupting and speaking over women when they try to contribute and assuming that certain groups are not proficient in calculations is another are a couple of examples. Moreover, those in more privileged positions on the hierarchy justify their position on the basis of education and work ethic even when many in lower rungs have worked at the organization much longer and understand what it takes to perform in the role. A hierarchical organizational culture has a life of its own over time and people unconsciously maintain the social order even those at the bottom that complain about unfairness. This is the type of culture CDEI initiatives attempt to change in an effort to mitigate inequities. While the hierarchical culture works reasonable well in monocultural organizations in which people share cultural values, in culturally diverse settings hierarchical structures create challenges. Hierarchical organizations face significant drawbacks when the workforce is culturally diverse. The rigidity of such structures can hinder adaptability, particularly in dynamic contexts where diverse perspectives are essential for solving complex problems. Moreover, these structures can amplify communication barriers and potential discrimination, as differences in language and cultural norms may lead to misunderstandings and unequal treatment among employees. Marginalized groups, including BIPOC individuals, may feel particularly disenfranchised due to their distance from decision-making authority, which can perpetuate inequities. Research clearly indicate that the leadership has a much rosy picture of how equitable and fair the organization is compared to those on the frontlines of everyday work. Additionally, hierarchical systems often resist change, making it difficult to implement new ideas and address grievances from marginalized voices effectively. Overall, while hierarchical organizations offer clear structural benefits and supports efficient operations, its limitations in flexibility, equity, and inclusion must be carefully managed, especially in culturally diverse settings. Organizational culture change involves being clear about the barriers that determine how an organization's members interact and contribute to business operations. Effective change requires a deep understanding of the existing culture and a strategic approach to shape it in ways that align with organizational goals.
